Let’s chat about a new book that just hit the shelves on March 11th, 2025, titled The Broken Rung. It highlights how the broken rung is an even bigger barrier than the glass ceiling for women looking to advance in their careers. Three senior partners from McKinsey share effective strategies for overcoming this challenge and realizing your full potential. In a recent discussion, Kweilin Ellingrud and her colleagues highlighted the persistent challenges women face in advancing their careers, particularly the concept of the "broken rung." While women represent 48% of entry-level positions and 70% of employees at that level, this drops to 39% when it comes to promotions to manager (Ellingrud, McKinsey). This indicates that many women struggle to take their first step up the career ladder.
Ellingrud introduced the idea of "experience capital," which refers to the skills and wisdom gained throughout one’s career, contributing to approximately 50% of career earnings globally. This contrasts with the initial education, which accounts for the other half (Ellingrud, McKinsey). The discussion emphasized the importance of actively seeking sponsorship, with research showing that women with sponsors are more likely to pursue pay raises and new opportunities.
The conversation also touched on the significant impact of bias on women's careers. For instance, women often experience being talked over or having their ideas overlooked, affecting their professional advancement. Moreover, the “motherhood penalty” was highlighted, where women typically earn less with each additional child, while men often see a “fatherhood bonus” (Ellingrud, McKinsey).
To combat these barriers, the authors encourage women to confidently communicate their achievements, expand their networks beyond immediate circles, and choose employers that invest in their development. They stressed the importance of allyship and creating supportive environments within organizations, which can significantly improve women's experiences and opportunities in the workplace. As Ellingrud noted, “Choosing a company that invests in you is crucial for building your experience capital early in your career.” This discussion serves as a call to action for both women and employers to work together in breaking down barriers and fostering a more inclusive and equitable workplace.
